Netflix is famous for its "culture deck" — a 125-page document on values and behaviors. But Netflix is also known for that culture changing significantly from when they had 50 employees to 10,000. That's not failure — it's well-managed evolution.
Core Values vs Cultural Practices
Distinguish between: Core values — fundamental principles that don't change (e.g., honesty, customer-centricity, excellence). Cultural practices — how those values are expressed, which will change with scale and context. Signs culture is drifting negatively: hiring for manager fit instead of company values fit; senior leadership behaving differently from what they preach; new hires not being onboarded on values — only on process.
“Culture is what happens when you're not in the room. If you don't design it intentionally, someone else will design it for you — and you may not like the result.”
